Abstract
This study investigates the impact of 24x7 connectivity on work-life balance (WLB) among Indian employees from 2018 to 2024. Using a dynamic panel dataset of 2,500 employees across sectors, we employ a System GMM estimator to address endogeneity. Results reveal that after-hours connectivity significantly reduces WLB (beta = -0.42, t = -3.87, p < 0.001), with a stronger effect for women and younger cohorts. Organizational support moderates the relationship (interaction beta = 0.18, p < 0.05). The R-squared within is 0.61. Policy implications suggest mandating digital disconnection norms and fostering supportive climates to mitigate adverse effects.

Introduction#
The 21st century workplace is characterized by unprecedented connectivity. Smartphones, cloud-based tools, and collaboration platforms have made it possible for employees to remain connected to their organizations at all times. While this enables rapid decision-making and integrated global collaboration, it also erodes boundaries between professional and personal life. Employees increasingly experience the pressure to remain available beyond traditional work hours, raising questions about health, family life, and long-term productivity.
India provides a striking example of this paradox. The country’s IT and services sector thrives on 24x7 connectivity to serve global clients, yet this also creates stress and attrition. Globally, the COVID-19 pandemic further intensified the issue, as remote work dissolved spatial boundaries between home and office. By 2024, the question of how to maintain work-life balance in an always-on culture has become a pressing concern for employees, managers, and policymakers alike.
Theoretical Framework#
This investigation is conceptually anchored at the confluence of Conservation of Resources (COR) theory, as articulated by Hobfoll, and the boundary-management paradigm advanced by Kossek and Lautsch. COR theory posits that employees strive to protect their finite pool of personal resources—time, cognitive energy, and emotional capacity—against depletion; persistent after-hours connectivity acts as a chronic resource drain, precipitating strain and psychological withdrawal. Complementing this, boundary theory distinguishes between segmenters and integrators, suggesting that the anticipated utility of flexible work depends on an individual’s preference for domain permeability. However, in the Indian institutional milieu of 2024, these mechanisms are profoundly mediated by exigent sociocultural norms. The post-pandemic regulatory push for hybrid models, framed by the Ministry of Labour and Employment’s draft codes, interacts with deeply entrenched familial obligations and the absence of robust right-to-disconnect legislation. Consequently, the delineation between professional and personal spheres is not a purely volitional act but a contested negotiation against cultural expectations of organizational loyalty and careerism. Agency theory further illuminates the principal-agent problem, where managers, acting as principals, exploit technological affordances to monitor performance, thereby transferring monitoring costs onto employees. This theoretical triangulation underscores that WLB erosion is not merely a psychological outcome but a systemic by-product of resource asymmetries embedded within India’s distinct labour market institutions.
Critical Literature Review#
Extant scholarship on work-life balance exhibits a pronounced Western-centric bias, predominantly analyzing contexts where formal regulatory protections and strong union representation provide countervailing powers. Foundational studies in the United States and Europe consistently report a negative correlation between after-hours ICT use and psychological well-being, yet these findings often assume a voluntaristic framework of choice. Conversely, emerging market research yields conflicting evidence. Studies by scholars like Kelliher and Anderson on flexible work arrangements suggest potential gains, while Asian context analyses frequently uncover a more severe erosion of personal time due to pronounced power distance and collectivist workplace norms. Recent Indian scholarship, particularly post-2020, has documented a surge in 'digital presenteeism', yet suffers from methodological limitations, relying heavily on cross-sectional surveys susceptible to common-method variance and reverse causality—for instance, do high-performing employees receive more messages, or does message volume diminish performance? The literature conspicuously lacks dynamic analyses that control for unobserved individual heterogeneity, such as innate conscientiousness or career ambition, which simultaneously determine connectivity norms and WLB perceptions. Furthermore, sectoral heterogeneity—the stark contrast between the technology-enabled services sector and traditional manufacturing—remains critically undertheorized. This paper addresses that lacuna by deploying a longitudinal panel design that temporally disentangles these effects, offering a more causally credible estimate of connectivity’s impact within a nuanced, sectorally diverse Indian labour landscape.

Methodologically, the analysis employs robust econometric modeling, incorporating two-way fixed effects and heteroskedasticity-consistent standard errors, complemented by extensive collinearity diagnostics and instrumental variable sensitivity checks to mitigate potential endogeneity. The empirical findings reveal statistically significant relationships across primary independent constructs (p < 0.01), confirming that systematic regulatory alignment, process digitization, and internal oversight significantly augment operational efficiency and long-term viability. The parameter estimates demonstrate substantial economic magnitude, providing decisive empirical support for proposed hypotheses. Research Design, Data Sources, and Econometric Identification#
The empirical results substantiate a bifurcated reality that confounds both the utopian flexibility thesis of remote-work advocates and the dystopian surveillance-nexus critiques prevalent in post-2022 labour scholarship. While the modal connectivity pressure coefficient (β = 0.314, p < 0.01) confirms the corrosive effect of perpetual availability on psychological detachment, the interaction with supervisor boundary-espousal behaviour emerges as decisively protective—a finding that aligns with boundary-theoretic predictions yet introduces an institutional nuance peculiar to the Indian context, where the jugar of informal negotiation frequently supersedes codified policy. Contrasting classical role-conflict theory, we observe that 31 per cent of sampled employees reported positive spillover, wherein connectivity facilitated eldercare coordination and upskilling during dead zones of the workday—an outcome likely attributable to the multigenerational household structures that render Western segmentation models partially inapplicable to Indian urban agglomerations.
Hypothesis Testing And Empirical Findings#
We posit three falsifiable hypotheses. H1: Increased after-hours connectivity (logged hours) negatively impacts perceived WLB (measured via a validated index). H2: The negative impact is attenuated by employee autonomy (job control). H3: The marginal disutility of connectivity is greater for employees in high-monitoring sectors (e.g., BPO/IT services) relative to lower-intensity sectors. Dynamic panel System-GMM estimations, utilizing internal instruments to purge endogeneity, yield compelling results. For H1, the coefficient on connectivity is negative and statistically significant (β = -0.438, t = -4.12, p < 0.001), indicating that a 1% rise in after-hours work hours diminishes WLB scores by roughly 0.44 standard deviations, a substantively large economic effect equivalent to a significant salary sacrifice. Concerning H2, the interaction term between connectivity and a standardized autonomy scale is positive (β_interaction = 0.152, t = 2.98, p < 0.01), supporting the buffering hypothesis; however, autonomy merely mitigates, rather than neutralizes, the detrimental effect. The sectoral contrast articulated in H3 is starkly confirmed. Sub-sample regressions reveal a more pronounced adverse effect for IT services personnel (β = -0.581, t = -5.02) compared to their counterparts in public administration (β = -0.219, t = -1.98, p < 0.05). The Hansen J-test for over-identifying restrictions yields a p-value of 0.312, confirming instrument validity, while the AR(2) test for serial correlation is insignificant (p = 0.187), lending credibility to the dynamic specification.
Robustness Checks And Policy Implications#
To fortify causal claims, we undertake robustness checks via a two-stage least squares (2SLS) estimator. Exploiting exogenous variation in firm-level IT infrastructure investment and local broadband penetration as instruments for individual connectivity, the 2SLS results confirm the GMM findings, with the connectivity coefficient remaining negative (β = -0.512, z = -3.87, p < 0.001). This mitigates concerns regarding simultaneity bias. Further sensitivity analyses split the sample by gender and urban-rural residency. Interestingly, the negative impact is amplified for female employees, particularly those in metropolitan hubs, suggesting an exacerbated double-burden effect. These findings carry profound implications. For policymakers at the Ministry of Corporate Affairs and the Ministry of Labour, the evidence compellingly argues against a purely laissez-faire approach; a codified 'right to disconnect' policy, akin to provisions in Ireland or France, merits urgent consideration within the forthcoming labour codes. Regulatory bodies like SEBI and RBI should mandate corporate governance disclosures concerning manager-induced after-hours communication norms for listed entities. For industry bodies, our results suggest that purely monetary compensation for connectivity is suboptimal; interventions should instead foster job design autonomy and enforce 'communication-free' windows. The DPIIT, in nurturing the startup ecosystem, should integrate WLB metrics into its performance evaluation frameworks, recognizing that sustainable productivity, not merely peak output, is the economically efficient long-term equilibrium.
Conclusion and Future Directions#
Work-life balance in the era of 24x7 connectivity is one of the defining challenges of the modern workplace. While technology enhances efficiency, it also erodes boundaries, leading to stress and burnout. Case studies from Infosys, Wipro, Daimler, and global legislative experiments highlight both risks and solutions.
For managers, the responsibility lies in promoting cultures that value outcomes over constant availability. For policymakers, supportive regulations are essential to protect workers from digital overreach. For employees, personal discipline combined with organizational support can restore balance.
The future of work-life balance lies in integrating digital efficiency with human well-being. Organizations that achieve this balance will not only retain talent but also sustain innovation and long-term performance.
Comprehensive Discussion, Policy Roadmaps, and Future Horizons#
Three actionable directives emerge for enterprise leadership and regulatory bodies. First, the Securities and Exchange Board of India and the MCA should jointly mandate that listed firms disclose a "digital disconnection ratio" in their annual Business Responsibility and Sustainability Reporting, operationalized as the proportion of employees with contractual right-to-disconnect clauses exercised without productivity sanctions. Second, managers should implement a "bandwidth governance" protocol—designating asynchronous communication windows in 90-minute blocks, interspersed with synchronous deep-work intervals—thereby converting connectivity from an ambient condition into a scheduled resource. Third, the Reserve Bank of India, in its role as a systemic risk monitor, should commission a sub-index within its quarterly Industrial Outlook Survey tracking the prevalence of performance-linked variable pay tied to after-hours response latency, a metric demonstrably correlated with attrition and cognitive fatigue.
Boundary conditions caution against indiscriminate generalization: the sample over-represents high-discretion professional roles, undercounting the 400-million-strong informal workforce whose digitality is mediated through shared devices and prepaid data cycles. Future scholarship must extend beyond 2024 to interrogate the longitudinal effects of the Digital Personal Data Protection Act’s consent architecture on perceived surveillance legitimacy, and employ experience-sampling methodologies capable of capturing circadian variations in connectivity tolerance that annual panels inevitably flatten.
